Averlanders are one of my fave warbands.
Ideally, the first step involves you getting a couple archer models, because you really want to start with max heroes.

Maximizing the number of heroes you have for exploration is one of the keys to the game. Other basic MH points that are relevant to your list -- armor is almost worthless, and extra weapons are golden.
*If* you acquire the archer models, I'd make the following moves.
-Drop all shields +40

-Drop Youngblood Xbow +25
gc
-Split Mountainguard into two groups (2/3)
-Drop Xbows from the 3-man group +75
-Add two Bergjaegers with longbows and second daggers -104
gc
-Add Maces for Captain, Sergeant and Youngblood -9
gc
-Add Maces for all Mountainguard -15
gc
Some rationale for these moves -- your YB is only BS2 to start, so he's not going to be much of a shooter. He's going to advance quickly though, so see how that goes and then develop him accordingly. Off the bat though, he should be used to take knocked-down enemies out of action, etc. Just get him experience.
Mountainguard are pretty awesome human henchmen since they start at WS4. So until you get the first
WS/
BS increase, they're best used as fighters, not shooters. If you really want shooty henchmen, run Reiklanders instead. If it was me I'd drop all the henchmen xbows, but hey, keep two if you like them.
